مقدمه

به منظور تقویت شیوه پیش گستر در پیشگیری از جراحات محل کار، سازمان ها به پیشگویی کننده های کلیدی ایمنی، همچون رهبری روی آورده اند. به خاطر تاثیرآنها در یک سازمان، رهبران می توانند نقش حیاتی در ترویج و ترفیع ایمنی درمحل کار ایفا نمایند. اگرچه پژوهش پیرامون رابطه بین رهبری و ایمنی در بیش از ۳۰ سال گذشته، رشد قابل توجهی داشته است،اما اکثر مطالعات بر تاثیرسبک های رهبری موثر کل یا رهبری عمومی بر بازده های ایمنی تاکید کرده اند. به طور مثال، بین رهبری تحول گرا که بر ایمنی تاکید می کند با افزایش رفتارهای ایمنی کارکنان ارتباط نزدیکی وجود داشته است. پژوهش حاضرتاثیر وسیع رهبری برایمنی را تعیین نموده است؛ اما نقش ابعاد خاص تر رهبری در این مدلهای رهبری عمومی مورد بررسی قرار نگرفته است.

Introduction

To foster a proactive approach in the prevention of workplaceinjuries, organizations have turned towards key predictors ofsafety, such as leadership (e.g., Zohar, 2002). Due to their influencewithin an organization, leaders can play a pivotal role in the promotionof safety at work (Flin and Yule, 2004). Although researchon the relationship between leadership and safety has progressedsubstantially over the last 30 years, the majority of studies have focusedon the influence of overall effective leadership or generalleadership styles on a variety of safety outcomes (Christian et al.,2009; Nahrgang et al., 2011). For example, transformational leadershipthat emphasizes safety has been linked to increased employeesafety behaviors (e.g., Barling et al., 2002; Conchie andDonald, 2009). This research has established the broad influenceof leadership on safety; however, it has not yet examined the roleof more specific facets of leadership within these general leadershipmodels (Inness et al., 2010). Understanding the links between individual leadership facetsand safety is important for both theoretical and practical reasons.First, the underlying mechanisms by which leadership may influencesafety are not yet well understood (Zohar, 2011). As leadershipis often conceptualized as a multidimensional construct(Bass, 1985), it is quite possible that different aspects of leadershipmay affect safety in different ways and for different reasons. Inother words, there may be multiple paths between leaders’ behaviorand employees’ safety outcomes, which are obscured whenleadership is treated as a unitary construct. Indeed, there is tentativeevidence in the research literature to suggest several suchpaths (e.g., Bruch and Walter, 2007), which we will discuss in moredetail below. Establishing whether one, some, or all facets of leadershiphave unique influences on safety can provide useful insightabout the complexity of the relationship between these variablesand provide a framework for future theory development. Further,from a pragmatic perspective, determining the relative contributionsof individual leadership facets to safety can aid researchersand practitioners in developing better interventions. If some facetsare much more important than others in predicting outcomes, it islogical to target resources toward developing the most important facets. If, however, all facets make unique contributions, a comprehensivedevelopment approach is needed.In this study, we examined the differential effects of seven facetsof transformational and transactional leadership on five safetyoutcomes: safety climate, safety compliance, safety participation,work-related injuries, and work-related pain. We argue that individualfacets of leadership are likely to relate to different outcomesto different degrees. In the following sections, we briefly introducetransformational and transactional leadership, and then review thetheoretical and empirical links between these leadership modelsand safety. We then discuss the facets of transformational andtransactional leadership in more detail, considering the limitedexisting evidence that suggests that each facet might have a uniquerelationship with employee safety outcomes, and propose specifichypotheses for the present study.1.1. Transactional and transformational leadershipMuch of the leadership research in recent years has focused ontransactional and transformational leadership (Avolio, 2011; Avolioet al., 2009; Bass and Riggio, 2006; Inness et al., 2010; Zohar andTenne-Gazit, 2008). The transactional leader recognizes the needsof employees and the needs of the organization, and then conveysto employees what they must do to meet both of these (Burns,1978). Transformational leaders recognize the needs of both theorganization and employees, but go beyond these to arouse and satisfyhigher needs within each individual. To explain further, a transactionalleader addresses employees’ separate, individual interests,but a transformational leader encourages employees to unite in thepursuit of higher goals aimed at significant positive change in anorganization.
