۱-مقدمه
رهبری مولفه مهم و پویا رضایتمندی کارکنان و عملکرد سازمانی محسوب می گردد. رهبری موثر قبل از رضایتمندی شغلی کارکنان واقع می گردد، که عامل حیاتی برای موفقیت سازمانی محسوب می گردد. «رهبری» به عنوان فرایند کارایی اجتماعی تعریف می گردد که از طریق آن رهبر به بررسی، جستجو و تحریک مشارکت اختیاری پیروان می پردازد و تلاش می کند که به منافع و اهداف سازمانی دست یابد. در این راستا، رهبر موفق بر طرفدران به شیوه مطلوب تاثیر می گذارد تا به طور سودمند به اهداف مشترک سازمانی دست یابند. نانجوندسواراوامی و اسوامی رهبر را به عنوان فردی تعریف کردند که پیروان خود را به نمایندگی می فرستد، انگیزه می بخشد، تحرک می بخشد،تجهیز می کند و بر آنها تاثیر می گذارد تا به اهداف سازمانی تعیین شده دست یابند. به هر حال طرفداران تصمیم گرفتند از رهبران خود نه فقط به خاطر اقتدار رسمی رهبری بلکه به خاطر ماهیت استثنایی و فوق العاده وی اطاعت کنند. از این رو مسئله بسیار پذیرفته شده وجود دارد که رهبری موفقیت آمیز به انواع مختلف ویژگی های سبک رهبری بستگی دارد.موفقیت رهبری با یک سری ویژگی های خاص قید و شرط بندی نمی گردد بلکه در عوض با سبک های رهبری مختلف تعیین می گردد. این سبک های رهبری پیش بینی کننده حائز اهمیت رضایتمندی شغلی کارکنان و پس از آن عملکرد کاری می باشند. به هر حال، ادبیات موجود درباره این ارتباط ها جامع نیست. سیم و یاپ معتقدند که سبک رهبری مناسب و بهینه ای وجود دارد که به نفع رهبران در تمامی شرایط عمل کرده و تعیین بهترین سبک رهبری برای دستیابی به رضایتمندی کارکنان و عملکرد سازمانی بهتر دشوار است. مهم تر آنکه نظریه رهبری راهبردی نوپدید نشان دهنده آن است که تاثیر مثبت سبک های رهبری از طریق مداخله گری عقل و خرد رخ می دهد و هیچ شواهد تجربی به وضوح از این ادعا ها پشتیبانی به عمل نیاورده اند. لذا سوالات مهمی مطرح می شوند، از جمله اینکه چه نوع سبک رهبر شرح دهنده رضایتمندی کارکنان است؟ و چگونه عقل و خرد می تواند در این رابطه مداخله گری کند؟
تحقیق حاضر با توجه به نظریه رابطه مندی، و مدل رهبری راهبردی، سعی دارد به این دو سوال با بررسی رابطه بین سبک های رهبری مختلف ( یعنی تحول گرا، اخلاقی، اقتداآمیز و رویا گرای)، رضایتمندی کارکنان و عملکرد تیمی از طریق نقش واسطه رهبری عقل گرا پاسخ دهد. این مقاله به بررسی این مسئله در بین آژانس های مسافرتی مصر پرداخته و در صدد آن است که به گردشگری و ادبیات رهبری با موارد زیر کمک کند: ۱- تاکید بر روابط بین سبک های رهبری مختلف، ۲- کشف نقش مفهوم جدید رهبری عقل گرا بر مبنای مدل رهبری رهابردی بوول و هوجبرگ. علاوه بر این، یافته های تحقیق مفاهیم مهمی برای رهبران آژانس های مسافرتی در مصر، خاورمیانه، ناحیه آفریقای شمالی و رابطه مندی بین سبک های رهبری مختلف، رضایتمندی شغلی و نقش عقل در این روابط به همراه دارد.
این مقاله طبق زیر ساختاربندی شده است: بخش بعد به توضیح زمینه گردشگری مصری پرداخته و بر نیاز به تحقیقات در این زمینه اصلی درون کشور تاکید دارد. لذا چارچوب نظری و فرضیه ها شکل گرفته و در پس آن مرمر بر روش های تحقیق و یافته ها حاصل می گردد. سرانجام نتایج بحث شده و نتیجه گیری ها گرفته می شوند.

۲- بخش گردشگری مصر
بخش گردشگری مصر به عنوان موتور اصلی رشد اقتصاد مصر، منبع مهم تبادلات خارجی و مولد عمده مشاغل مستقیم و غیر مستقیم می باشد. گردشگری در مصر به حدود ۷۰ نوع خدمات تغذیه دهنده و صنایع مکمل مربوط بوده و بازنمود تقریبی ۴۰% از صادرات غیر کالا در مصر می باشد. رونق گردشگری تاثیر زیادی بر رشد اقتصادی مصر داشته است. در اکثر حالات، مصر را می توان نمونه کامل پیامد اقتصادی مثبت گردشگری دانست که به نظر می رسد بر تاثیرات منفی غلبه دارد. گردشگری یکی از مهمترین قطب های اقتصاد مصر به شمار می رود. برای نمونه، در سال ۲۰۱۳ بخش گردشگری حدود ۱۲٫۶% از نیروی کار مصر را جذب نمود که تقریبا به ۱۴٫۷ میلیون گردشگری خدمات رسانی می نمودند و درآمد بالغ بر حدود ۱۹ میلیارد فراهم ساخت. به هر حال مصر ثبت درآمد گردشگری بالغ بر ۶٫۱دلار میلیارد در سال ۲۰۱۵ داشت ، همانطور که تعداد گردشگرها تا ۹٫۳-۶% کاهش یافت و تعداد کل شب های گردشگر تا ۱۴% افت کرد.
آژانس های مسافرتی به عنوان سهامدار عمده در بخش گردشگری بخش اساسی رشد و موفقیت این بخش می باشند. آنها به طور فزاینده به عنوان قدرتمند ترین و تاثیرگذارترین بازیکن درون این بخش از طریق نقش خود به عنوان نماینده فروش در توزیع بسته های تعطیلات و مقاصد محسوب می گردند .از طرفی دیگر، شواهد برگرفته از ادبیات منابع انسانی رابطه وضحی بین عملکرد این فراهم کنندگان خدمات و رضایتمندی کلی شغلی آنها برقرار می سازند. در این راستا، فرد می تواند به نفع اهمیت میزان رضایتمندی شغلی آژانس های مسافرتی به عنوان عامل عملکرد و رشد این بخش، استدلال کند. بدین دلیل مطالعه حاضر تلاش دارد به بررسی تاثیر سبک های رهبری بر رضایتمندی شغلی آژانس های مسافرتی مصری و عملکرد تیمی بپردازد.

۱٫ Introduction

Leadership is an essential and dynamic component of employees’ satisfaction and organisational performance. Effective leadership is seen as an antecedent of employee job satisfaction, a vital factor for organisational success (Mohammed et al., 2014). ‘Leadership’ is defined as a social effectiveness process through which the leader explores, seeks, and mobilises the voluntary participation of followers in an attempt to achieve organisations’ interests and goals (Ho, Ross, & Coutts, 2016). In this vein, a successful leader influences followers in a desired manner to achieve organisations’ common goals productively (Keskes, 2014). Nanjundeswaraswamy and Swamy (2014) defined a leader as a person who delegates, stimulates, motivates, mobilises and influences followers to perform so to achieve specified organisational objectives. However, followers decide to obey and pursue their leaders not simply because of the leader’s official authority but out of perceptions of their leader’s exceptional and extraordinary character (Conger, Kanungo, & Menon, 2000). Hence, it has been widely acknowledged that a successful leadership depends on different types of leadership styles’ characteristics (Voon, Lo, Ngui, & Ayob, 2011). Leadership success is not conditioned by a set of specific characteristics, but instead by different leadership styles (Saleem, 2015). These leadership styles were in turn found to be significant predictors of employees’ job satisfaction (Ahmad, Adi, Noor, Rahman, & Yushuang, 2013; Sultan, Kanwal, & Gul, 2015; Alonderiene & Majauskaite, 2016), and subsequently work performance (Devie, Semuel, & Siagian, 2015; Ojokuku, Odetayo, & Sajuyigbe, 2012). However, the literature on such links remains inconclusive. Sim and Yap (1997) claimed that there is no appropriate and a best leadership style that will act for leaders in all circumstances and it is difficult to identify the best leadership style for achieving employees’ satisfaction and better organisational performance. More importantly, the emerging strategic leadership theory indicates that the positive influence of leadership styles takes place through the intervention of wisdom, yet thus far, no empirical evidence has clearly supported such claims (Parco-Tropicales & de Guzman, 2014). Hence, important questions arise, namely: which type of leadership style explains employees’ satisfaction? And how can wisdom intervene in such a relationship? Drawing on the leadership theory (House, Spangler, & Woycke, 1991), and the strategic leadership model (Boal & Hooijberg, 2001), the present research attempts to answer these two questions by investigating the relationship between various leadership styles (namely: transformational, ethical, charismatic and visionary) and employees’ satisfaction and team performance, through the mediating role of wise leadership. The study explores this issue in Egyptian travel agents and aspires to contribute to both tourism and leadership literature by: (1) highlighting the relationships between various leadership styles, employees’ satisfaction and team performance, and (2) uncovering the role of the novel concept of “wise leadership” on the basis of Boal and Hooijberg’s (2001) strategic leadership model. In addition, the research findings hold important implications for travel agencies’ leaders in Egypt and the Middle East and North Africa region (MENA) on the link between different leadership styles and job satisfaction, and the role of wisdom in such a relationship. This paper is structured as follows: the next section outlines the Egyptian tourism context and highlights the need for research in this key sector within the country. Thereafter, the theoretical framework and hypotheses are developed, followed by an overview of the research methods and findings. Finally, the results are discussed and conclusions drawn.

۲٫ The Egyptian tourism sector

Considered as the key engine for Egypt’s economic growth, the Egyptian tourism sector is an important source of foreign exchange, and a significant generator of directly related and indirectly related jobs (El-Gohary, 2012; Richter & Steiner, 2008). Tourism in Egypt is associated with approximately 70 feeder services and complementary industries, and represents about 40% of Egypt’s noncommodity exports (Hilmi, Safa, Reynaud, & Allemand, 2012). The tourism boom has had a great effect on Egypt’s economic development. In most cases, Egypt can be seen as a perfect example of the positive economic outcome of tourism, which seems to outweigh its negative effects (Richter & Steiner, 2008). Tourism is one of the most important pillars of Egypt’s economy. For example, in 2013 the tourism sector employed about 12.6% of Egypt’s workforce, serving approximately 14.7 million tourists, and providing incomes of nearly $19 billion (Agag & El-Masry, 2016). Egypt, however, recorded $6.1 billion in tourism revenue in 2015, as the total number of tourists dropped by 6%e9.3 million and the total number of tourist nights declined by 14% (Egyptian Ministry of Tourism, 2015). Perceived as a crucial stakeholder in the Tourism sector, travel agents are essential to the development and success of this sector. They are increasingly considered as the most powerful and influential player within the sector through their role as “sales agents” in the distribution of packaged holidays and destinations (Baloglu & Mangaloglu, 2001). On the other hand, evidence from the human resource literature posits a clear link between the performance of such service providers and their overall job satisfaction (Pan, 2015). In this vein, one could argue in favour of the importance of travel agents’ job satisfaction levels as a precursor to the sector’s performance and development. For this reason, the present study attempts to examine the influence of leadership styles on Egyptian travel agents’ job satisfaction and team performance.
